Tóm tắt

Bài viết tập trung vào việc tìm hiểu mối quan hệ giữa hợp tác nhân viên - AI và sự gắn kết trong công việc với vai trò trung gian của tác nhân căng thẳng công nghệ, đồng thời xem xét tác động điều tiết của niềm tin vào năng lực sử dụng AI, theo mô hình Yêu cầu - Nguồn lực công việc (JD-R). Bằng phương pháp nghiên cứu định lượng dựa trên việc phân tích mô hình PLS-SEM kết hợp với dữ liệu khảo sát từ 329 nhân viên đang làm việc tại các công ty, tổ chức ở Việt Nam và có sử dụng AI trong công việc, kết quả nghiên cứu cho thấy: hợp tác nhân viên - AI có tác động hai mặt đến sự gắn kết trong công việc. Tác động này vừa trực tiếp thúc đẩy sự gắn kết, vừa gián tiếp làm suy giảm thông qua việc gia tăng căng thẳng công nghệ. Đồng thời, niềm tin vào năng lực sử dụng AI được chứng minh là có khả năng điều tiết, làm giảm tác động tiêu cực này. Nghiên cứu đã góp phần làm rõ bản chất hai mặt của hợp tác nhân viên - AI thông qua căng thẳng công nghệ trong khung JD-R, đồng thời xác định vai trò của niềm tin vào năng lực sử dụng AI như một nguồn lực giúp giảm thiểu tác động tiêu cực và nâng cao sự gắn kết trong công việc, từ đó cung cấp hàm ý quản trị cho các tổ chức trong việc xây dựng môi trường làm việc để gia tăng sự gắn kết của nhân viên.
